Who is going to deliver your S/4HANA program?
Not the people applying. The people already doing it somewhere else.
Permanent and contract SAP search across the United States. Architects with a live conversion. BTP and integration leads. CoE leaders who can run a transformation.
Why is senior SAP hiring harder than the wider market suggests?
The general U.S. white-collar market is soft. Indeed's Job Postings Index sat at 101.79 in August 2026, only 1.8% above its February 2020 baseline, with software development postings at 74.4 (Indeed Hiring Lab, 24 August 2026).
Senior SAP hiring runs on a different clock. Specialist SAP roles routinely take well over 90 days to fill, against roughly 44 days for general IT.
Three forces sit behind it. A generation is retiring: in ASUG's 2026 Pulse survey of 663 members, 36% cite maintaining internal skills as a significant challenge and 22% struggle to retain knowledgeable staff through turnover. The remaining migrations are concentrated, with 20,000 to 25,000 legacy customers still to move and programs running 12 to 24 months. And ownership is shifting inward, which only works if the internal team can actually be hired.
Which SAP roles are hardest to fill right now?
- S/4HANA solution and enterprise architects with a live conversion behind them
- BTP, integration and data engineers who span SAP and the wider data estate
- Cleared SAP professionals for NS2 and CMMC environments
- Life sciences functional leads carrying GxP validation experience
- VP and Head of SAP, and CoE leaders who can lead transformation rather than run AMS
- Utilities IS-U and IS-U to S/4HANA specialists
- SI presales and practice leaders who can sell and deliver
Each of these is a search, not a requisition. Posting them does not fill them.
Should you own the capability or rent it?
Roughly 80% of a well-run SAP program proceeds along expected lines. The remaining fifth, where data quality, localization, change management and knowledge transfer sit, is where transformations are won or lost. That fifth needs owners, not contractors.
Why not just use our SI's people?
For configuration and co-delivery, do. The gap an SI leaves behind is design authority and knowledge transfer. When the program closes, the people who understood your decisions leave with it.
Why can't our internal talent team run this search?
General IT hiring and senior SAP search are different problems. The population for an S/4 architect with a live conversion is small, largely passive and already employed. It responds to a peer conversation, not a job posting. A mapped SAP search identifies and qualifies that market systematically rather than waiting for applications.
What if the salary band is fixed?
Then that is where the conversation starts. Transformation scope offered at operational-manager pay is one of the most common reasons senior SAP offers fail. Benchmark data to support an internal case is available on request.
What should we be hiring for after go-live?
The hiring profile has shifted rather than stopped. 43% of technology leaders are now optimizing existing S/4 environments against 31% still transitioning. That second wave runs on product owners, process owners and data governance.
Does the 2027 ECC date force our hand?
No. Mainstream maintenance ends 31 December 2027 and extended maintenance runs to 2030 at a premium. The European Commission's July 2026 commitments from SAP apply globally to on-premise customers for ten years, removing the reinstatement fee, capping back-maintenance and permitting split support. 2027 is a decision point: migrate, extend, or move to third-party support. Each path carries a different hiring profile. What has not changed is that everyone choosing to migrate is competing for the same people in the same window.
How do you handle confidentiality on a replacement search?
The company is not named in the market until a candidate has been qualified and has agreed to confidentiality. Approaches are made on the scope, the program and the band, not the employer.
The incumbent's own network is excluded from the mapped population at the start of the search.
Communication stays inside a named group on your side, agreed at calibration. Nothing is sent to a general recruitment inbox or an applicant tracking system without instruction.
